目的:了解公立医院人事编制改革下医生的工作偏好及影响因素,为吸引和稳定公立医院人才队伍提供参考。方法:基于离散选择实验,对3家三级公立医院的270名医生进行问卷调查,利用混合logit模型进行数据分析。结果:税前月收入、工作时长、职称晋升机会、医院性质及编制、工作地点对医生工作偏好的影响均有统计学意义。亚组分析显示,硕士及以上、农村户籍、初级职称、审批编制的医生分别对晋升机会、公立医院编制、周工作时长、工作地点的支付意愿更高。结论:经济因素和非经济因素对医生工作偏好都产生重要影响,应建立科学、合理的人事薪酬激励机制,对医生采取有针对性的培养和激励措施,积极做好对人事编制改革的宣传工作,从而吸引和稳定公立医院医生队伍。
- Abstract:

Objective To understand doctors' work preference and influencing factors under the personnel establishment reform of public hospitals.Methods Based on the discrete choice experiment,conduct a questionnaire survey among 270 doctors in three tertiary public hospitals and use mixed logit model to analyze data.Results The effects of monthly income before tax,working hours,professional title promotion opportunities,nature and establishment of hospital and workplace on doctors' work preference are statistically significant.Subgroup analysis showes that doctors with master's degree and above,rural household registration,junior professional title and approved establishment are more willing to pay for promotion,public hospital establishment,working hours per week and workplace,respectively.Conclusion Both economic and non-economic factors have an important impact on doctors' work preference.It is necessary to establish a scientific and reasonable incentive mechanism of personnel and salary,take targeted training and incentive measures for doctors,and actively do a good job in publicizing the personnel establishment reform.
