目的:分析基层卫生人员离职意向及其影响因素,对完善基层卫生人才政策提出相关建议。方法:对南宁市基层卫生人员进行问卷调查和访谈,运用Logistic回归和随机森林模型分析基层卫生人员离职意向及其影响因素。结果:参与问卷调查的基层卫生人员共1 051人,47.76%有离职意向,43.58%有严重的职业倦怠感,56.14%自我感觉付出回报失衡,工作满意度总体得分较低;影响离职意向的主要因素是工作满意度、职业倦怠、工作经验、学历、以前离职调动情况。结论:针对离职主要影响因素,提升基层卫生人员薪酬水平;给予年轻基层卫生人员更大的职业发展空间和更多的关怀;建立定向生流动调配机制,完善定向生培养计划。
Abstract:
Objective To analyze the turnover intention and its influencing factors of primary health care workers, so as to provide relevant suggestions for improving primary health care talent policies. Methods Primary health care workers were surveyed and interviewed through questionnaires in Nanning. Logistic regression and stochastic forest model were used to analyze the turnover intention and its influencing factors of primary health care workers. Results A total of 1 051 primary health care workers participated in the questionnaire survey, of which 47.76% had turnover intention, 43.58% had severe job burnout, 56.14% felt imbalanced in their own efforts and rewards, and the overall score of job satisfaction was low. The main factors affecting turnover intention were job satisfaction, job burnout, work experience, educational background, and previous turnover transfers. Conclusion We should improve the salary level of primary health care workers, provide the young workers with greater career development space and more care, establish a flow and allocation mechanism for targeted medical graduates, and improve the training plan for targeted medical graduates.
